Work - Adjustment Ability and Organizational Commitment of Personal at Chiang Mai Rajabhat University: Case Study Covid-19 Pandemic

This mixed-methods study aimed to examine the work adjustment ability and organisational commitment of support staff at Chiang Mai Rajabhat University during the COVID-19 pandemic. The specific objectives were to (1) assess the levels of work adjustment ability and organisational commitment; (2) analyse factors associated with organisational commitment; and (3) synthesise policy recommendations to strengthen organisational commitment during times of crisis. The quantitative phase involved 284 support staff selected through systematic random sampling, using a structured questionnaire. The qualitative phase included 7 purposively selected participants—support personnel, executive representatives, and academic representatives—through informal interviews and participatory workshops. Data were analysed using descriptive statistics, linear regression analysis, and content analysis. The findings revealed that the level of work adjustment ability was high (M = 3.83, S.D. = 0.53), as was organisational commitment (M = 3.57, S.D. = 0.54). Empathic adjustment ability (β = 0.512, p < 0.001) and confidence-based adjustment ability (β = 0.283, p < 0.001) were statistically significant predictors of organisational commitment. Policy recommendations include supporting staff in developing digital literacy, promoting ongoing engagement in university mission-related activities, recognising and appreciating staff contributions, and creating spaces for collaborative problem-solving.
